Analýza řídících kompetencí u produkčního procesu na vybraném podniku

Abstract:

Diplomová práce je zaměřena na analyzování řídících kompetencí v produkčním procesu firmy Tesla Blatná, a. s. Cílem této práce je identifikovat a zhodnotit jednotlivé kompetence a navrhnout inovativní změny tak, aby vedly ke zefektivnění produkčního procesu firmy. Analýza byla provedena pomocí dotazníkového šetření se zaměstnanci podniku a jejím středním managementem. Dotazníkové šetření bylo následně vyhodnoceno pomocí různých statistických metod. Při vyhodnocování jednotlivých kompetencí z pohledu zaměstnanců za použití metody Jednovýběrového t-testu bylo zjištěno, že manažeři mají nízké zastoupení v používání osobnostních, interpersonálních a kognitivních kompetencí. Stejné výsledky ukázalo i hodnocení těchto kompetencí pomocí výběrového t – testu. Při hodnocení celkové spokojenosti byla použita statistická metoda Chí-kvadrát, která vyhodnotila rozdíl mezi spokojenými a nespokojenými zaměstnanci jako statistiky nevýznamný. I přesto se ukázalo, že 52 % zaměstnanců hodnotí své manažery negativně. Při hodnocení, zda manažeři používají spíše sociální nebo technické kompetence, byla použita metoda ANOVA, kde jsme nejprve vyhodnocovali homogenitu rozptylů pomocí Levenova testu. Při zjištění nehomogenity rozptylů jsme pro vyhodnocení použili Kruskal-Wallisův test, který je neparametrickou formou metody ANOVA. Obě kompetence mají pozitivní vliv na produkční proces podniku. Dále jsme testovali názor zaměstnanců na úroveň sociálních a odborných kompetencí manažerů pomocí metody Chí kvadrát test. Četnosti rozptylu byly menší než 5, proto jsme museli použít neparametrickou verzi tohoto testu, Fisherův exaktní test. Zjistili jsme, že nadřízený, který využívá jednotlivé kompetence, je odborně způsobilý pro svoji funkci. Hodnotili jsme faktory, které jsou pro zaměstnance podniku nevíce motivující. Pro nesplnění homogenity rozptylů k vyhodnocení jsme použili metodu Kruskal-Wallis test. Mezi výsledky testu byl zjištěn významný rozdíl mezi průměrnými hodnotami jednotlivých motivačních faktorů. Nejvýše ceněny byly jazykové kurzy. Za pomoci metody Jednovýběrového t-testu jsme hodnotili i odpovědi manažerů na otázku, zda si myslí, že používají jednotlivé kompetence. Manažeři tvrdí, že v produkčním procesu využívají všechny uvedené kompetence a měli by je používat i jejich případní nástupci. Zde nastal rozpor v tvrzení zaměstnanců, kteří tvrdí, že osobnostní, interpersonální a kognitivní kompetence využívají v podstatně menší míře. Manažeři by tedy měli zaměstnance přesvědčit o opaku a prokázat, že mají osvojené i tyto kompetence. Zjišťovali jsme, zda jsou manažeři ochotni se dále vzdělávat a zdali mají možnost se dále vzdělávat. Někteří manažeři odpověděli, že nemají o další vzdělávání zájem. Několik z nich se také vyjádřilo, že nemají ke školením přístup. V závěru této práce byly popsány návrhy na možná zlepšení v rámci firmy a navrženy další oblasti průzkumu, které by mohly napomoci k vyšší efektivitě a produktivitě podniku.

Abstract:

The thesis is focused on the analysis of management competences in the production process of Tesla Blatná, a. s. The aim of this thesis is to identify and evaluate individual competencies and to propose innovative changes to make the company's production process more efficient. The analysis was conducted using a questionnaire survey with the company's employees and its middle management. The questionnaire survey was then evaluated using various statistical methods. When evaluating individual competencies from the employees' perspective using a one-sample t-test, it was found that managers have a low representation in the use of personal, interpersonal and cognitive competencies. The same results were shown by the assessment of these competences using a sample t-test. The Chi-square statistical method was used to assess overall satisfaction and the difference between satisfied and dissatisfied employees was found to be statistically insignificant. Despite this, it turns out that 52 % of employees rate their managers negatively. To assess whether managers use more social or technical competencies, ANOVA was used, where we first evaluated the homogeneity of variances using Levene's test. The Kruskal-Wallis test, a nonparametric form of ANOVA, was used to assess the inhomogeneity of variances. We also tested employees' opinion on the level of social and professional competences of managers using the method Chi-squared test. The frequencies of variance were less than 5, so we had to use a non-parametric version of this test, Fisher's exact test. We have found that a supervisor who uses each competency is competent for the position. We evaluated the factors that are the most motivating for the company's employees. Due to the lack of homogeneity of variances, we used the Kruskal-Wallis test to evaluate. There was a significant difference between the mean values of the individual motivational factors. Language courses were the most valued. Using a one-sample t-test, we also assessed managers' responses to the question of whether they thought they used each competency. Managers claim that they use all these competencies in the production process and their eventual successors should use them as well. Here there is a contradiction in the employees' claims that they use personal, interpersonal and cognitive competences to a much lesser extent. Managers should therefore convince employees otherwise and demonstrate that they have also acquired these competences. We investigated whether managers were willing and able to further their education. Some managers responded that they were not interested in further training. Several of them also expressed that they did not have access to training. This thesis concludes with suggestions for possible improvements within the company and suggests further areas of research that could help to make the company more efficient and productive.
