Abstract:

Disertační práce se zabývá tématem servant leadershipu. Jejím cílem je teoretické analýza servant leadershipu a empirický výzkum vztahu servant leadershipu vedoucího, pracovního chování podřízeného a orientace cílů podřízeného. V teoretické části jsou vymezeny základní pojmy, servant leadership je představen v rámci vývoje teorií leadershipu a je popsán jeho teoretický model. V empirické části jsou uvedeny výzkumné cíle, metodika práce a popis čtyř výzkumných souborů, které jsou složeny ze studentů Vysoké školy ekonomické v Praze a ze znalostních pracovníků dvou firem. Byly použity metody faktorové, korelační a regresní analýzy. Škála „Servant Leadership measure“ (SL-28) byla adaptována do češtiny. Výsledky výzkumu podpořily pozitivní lineární vztah servant leadershipu a pracovního chování. Byl podpořen nelineární vztah ve tvaru U zmocňujícího chování a pracovního chování v rámci role. Nebyla nalezena podpora pro roli orientace cílů jako ovlivňující proměnné, ale orientace cílů na „učení se“ a „důkaz úspěchu“ se projevily jako pozitivní prediktory pracovního chování. V diskusi jsou hlavní zjištění podrobně interpretována a navazují na ně praktická doporučení pro lídry, organizace a pedagogiku.

Abstract:

Dissertation thesis deals with the topic of servant leadership. Its aim is a theoretical analysis of servant leadership and empirical research of the relationship between supervisor’s servant leadership, subordinate’s work performance and subordinate’s goal orientation. The theoretical part defines the basic concepts, servant leadership is introduced in terms of the development of leadership theories and its theoretical model is described. The empirical part presents research goals, methods and research samples which are composed of students from the University of Economics, Prague and knowledge workers from two companies. Methods of factor, correlational and regression analysis were used. The Servant Leadership measure (SL-28) was adapted into Czech. Results of the research supported a positive linear relationship between servant leadership and work performance. The non-linear U-shaped relationship of empowering behaviour predicting in-role work performance was supported. No significant support was found for the moderating role of goal orientation, however learning and performance-prove goal orientations were found to be positive predictors of work performance. In the Discussion, the main findings are interpreted in detail and they are followed by practical recommendations for leaders, organizations and pedagogy.
